Software Salary and Job Market in India 2026
You are comparing a software offer in India and you cannot tell whether the number on the table is fair. Pay is rarely posted, ranges are wide, and most advice online is recycled US data. Here is what the Indian market actually looks like right now, and how to push back on an offer without wrecking it.
What the job market looks like right now#
On 14 October 2026, the JobRise live jobs feed showed 800 open software listings in India, which you can browse in the India software jobs hub. That is a count of open listings, not a market survey, so read it as a dated snapshot of one feed.
The feed moves fast. 694 of those 800 listings were posted in the last 30 days, and 482 in the last 7 days. So most of what you see is live hiring, not stale reposts.
Who is hiring: Bosch Group (132 listings), Okta (79), Google (53), HCL Technologies (45), Mongodb (38), Wipro (37), Incedo (20), Gitlab (19), Bitwarden (16), and Rentokil Initial (16). Some of these names are recruiters or staffing firms posting on behalf of clients, so the employer you end up at may not be the name on the listing.
Geography is lopsided. Bengaluru alone had 327 listings, then Pune (39), Gurugram (38), and Mumbai (30). Almost everything is full-time: 794 full-time listings against 6 contract ones. If you want contract work in software, the options are thin.

The pay transparency problem#
Only 38 of 800 listings showed any salary at all. That is the single most useful thing to internalise. Most Indian software postings still quote "competitive CTC" or "as per industry standards", which tells you nothing.
The ones that do post pay are worth studying, because they show how wide the spread is. These are quoted exactly as posted:
- "Embedded Software Developer" at Trigent Software Private Limited: ₹22.0-22.0 LPA
- "Software Developer" at Kivi Capital: ₹15.0-22.0 LPA
- "Software Developer" at hr footprints management services pvt ltd: ₹10.0-15.0 LPA
- "Software developer" at Sagility: ₹4.5-5.5 LPA
- "Software Developer" at Site4Placements: ₹0.1-4.8 LPA
- "Manager, Software development" at Freyr Energy Services Pvt Ltd: ₹14.0-22.0 LPA
Look at the range across those six. The same "Software Developer" title covers ₹4.5 LPA at one employer and ₹22 LPA at another. Titles do not price jobs. Scope, stack, and the client's budget do.
One caution on the low end: the Site4Placements range of ₹0.1-4.8 LPA is unusually wide and the lower bound is almost certainly a data entry artifact or a stipend-like figure. Do not anchor on it.
Typical reported ranges by seniority#
These are not from the listings above. They are typical ranges candidates and employers report for software roles in major Indian metros, and they vary a lot by company, stack, and city. Treat them as rough orientation only, and verify against current official sources, offer letters, and the salary tool before you quote them to anyone.
- Intern or trainee: ₹15,000 to ₹40,000 per month, sometimes higher at product firms
- Entry-level developer (0 to 2 years): ₹4 to ₹8 LPA
- Software engineer (2 to 5 years): ₹8 to ₹18 LPA
- Senior engineer (5 to 9 years): ₹18 to ₹35 LPA
- Staff or lead (8 to 12 years): ₹30 to ₹55 LPA
- Engineering manager or architect (10+ years): ₹45 to ₹80 LPA and above
Product companies and well-funded startups sit at the top of each band. Services firms and staffing arrangements sit lower. Bengaluru and Gurugram pay more than Pune or Mumbai for the same role, but rent eats some of the difference back.
How pay is actually structured in India#
CTC, or cost to company, is the number quoted in your offer, and it is not your take-home. It can include employer PF contributions, gratuity accrual, insurance premiums, and sometimes a retention bonus that only pays out after a year or two. Ask for the monthly gross and the fixed vs variable split in writing.
Variable pay is usually 5 to 15 percent of CTC at mid-level roles and higher in sales-adjacent or leadership positions. It is rarely guaranteed. Ask what percentage of employees hit 100 percent of the variable in the last cycle.
A 13th month salary is not standard in India the way it is in some Southeast Asian markets. Some firms pay a "December bonus" or a festival bonus instead, and it may be discretionary. Get the policy in writing.
Superannuation is largely irrelevant here. Gratuity applies after five years of continuous service and is governed by law, so it is not a negotiating item. Employer PF contribution is statutory at 12 percent of basic, but "basic" itself is negotiable in how the structure is split, and that affects your PF and gratuity accrual.
Equity is where offers diverge most. ESOPs at Indian startups and RSUs at listed multinationals are different instruments with different tax treatment. Ask for the vesting schedule, the strike price or grant FMV, the current 409A or last valuation, and what happens to unvested shares if you leave or are let go. Paper equity is worth nothing until there is a liquidity event.
How to negotiate#
First, get the number clear in your own head. Use the salary negotiation tool to model your walk-away figure and your target before you speak to the recruiter. Then do these things:
- Never give your current CTC first if you can avoid it. Say you would rather understand the role's budget
- Ask for the full breakdown: fixed, variable, joining bonus, ESOPs or RSUs, and the review cycle
- Get the offer in writing before you resign anywhere
- Ask when the first appraisal happens and what the typical hike is at that cycle
- Negotiate the designation and the reporting line too, since those set your next jump
- Ask about the notice period and any buyout they will cover
Here is a worked script for the moment a recruiter asks your expectation and pushes back:
Recruiter: "Your current CTC is 12 LPA. What are you expecting?"
You: "I would prefer to understand the budget for the role first. Based on the scope we discussed, and the market for senior Java roles in Bengaluru, I would expect something in the 20 to 24 LPA range. If the structure works out to a strong fixed component, I can be flexible on where exactly we land."
Recruiter: "That is a big jump from 12."
You: "I understand. The jump reflects the role, not just my tenure. This is a senior position with ownership of the payments service and mentoring responsibilities. I am also comparing against other live processes. If 22 LPA fixed works with a joining bonus to bridge the notice period, I can sign this week."
Notice the shape of that. You named a range, anchored high, gave a reason tied to the role, and offered a fast close in exchange for the number. You did not apologise for asking.
If they will not move on base, negotiate the other levers: a joining bonus to cover your forfeited variable at the old job, an early review at six months in writing, a higher designation, or a relocation or WFH stipend. Any of these can be worth 2 to 5 LPA over two years.
Before you sign#
- Read the notice period and probation terms line by line
- Confirm the variable pay policy in writing, not on a call
- Check whether the ESOP or RSU grant is approved by the board or just promised
- Ask about the notice period buyout if you have one to pay
- Verify the salary structure against your own tax planning

FAQ#
Is 800 open software listings a sign of a healthy market?
It is a sign of active hiring on one feed on one date, nothing more. 482 of those 800 were posted in the last 7 days, so the feed is current, but it is not a census of the Indian software market. Cross-check with the country-level numbers in the JobRise Hiring Report for India, which showed 1,867 open listings across all categories and 1,345 posted in the last 30 days on the same date.
Why do so few listings show salary?
Because Indian employers still treat pay as confidential, and many postings come from staffing firms working on behalf of clients who do not publish rates. Only 38 of 800 software listings showed pay on 14 October 2026. Ask the recruiter for the range early; a serious one will give you a band.
Should I quote my current CTC or my expectation?
Quote neither if you can, and always quote the expectation if you must. If pushed, give a range anchored at what the role is worth, not at your current salary plus 20 percent. Use the salary negotiation tool to model both numbers before the call.
Are the seniority ranges above reliable?
They are rough reported ranges, not guarantees, and they vary by company, city, and stack. Verify against current official sources and live postings before you use them to price yourself. Treat them as a sanity check, not an anchor.
What if the offer is mostly ESOPs with a low fixed salary?
Push back hard on the fixed component, because it is what pays your rent and what your next employer will benchmark against. Ask for the vesting schedule, the strike price, and the last valuation in writing, and treat unlisted equity as worth zero until proven otherwise. A low base with paper equity is a bad trade for most candidates.
